This study aims to analyze the policies, implementation, effectiveness, and challenges of Human Resource Management (HRM) in improving educational quality at Madrasah Aliyah Sabilul Hasanah. The research employed a descriptive qualitative approach, with data collected through observations, interviews, and documentation. The findings indicate that the functions of planning, professional development, and human resource management have been implemented effectively through teacher competency development programs that integrate the Merdeka Curriculum with the values of pesantren culture. Teachers’ strong work ethic is supported by the principle of khidmah (service), a proportional reward and punishment system, and a humanistic-educative supervision approach. The quality of education at Madrasah Aliyah Sabilul Hasanah is considered good, as evidenced by the fact that most teachers have obtained professional teaching certification and actively participate in continuous professional development activities. However, the implementation of HRM still faces several challenges, including transportation constraints, limited technological infrastructure, and student learning fatigue due to intensive boarding school activities. These challenges are addressed through the optimization of internal training programs, the use of alternative learning media, and strengthened coordination among madrasah stakeholders. The study concludes that the effective integration of human resource management and pesantren cultural values significantly contributes to improving educational quality, enhancing teacher professionalism, and fostering students’ character development.References
